How about some new "realistic" mobs? Maybe thieves or independent knights and stuff like this.
That would be fitting in phase 1. Maybe we could replace the unrealistic mobs like skeleton with a thief with a bow. Zombies with knights or something like this.

I disagree. Maybe altering the strength of the mobs but I feel like changing the base mobs is a bit pointless. I feel like we should focus on player to player interactions. Also what you're suggesting does sound kind of just like a texture pack or something.

I'm with you Kostja, but the reason that it won't be until phase 2 and 3 is it is going to require a pretty massive overhaul.
There will be lots of new animals. And the zombies and skeletons will be created by player necromancers, not randomly appearing because it's night.
